Sun Mentoring Program

Sun had invested in a mentoring program with 1,000 mentors and mentees. They had a control group of 9,000 employees who did not participate. After five years of the program, they needed to determine if the investment was worthwhile.

What value did the mentoring have?

Approach
Capital Analytics proposed the following hypotheses:
The mentoring program for both mentors and mentees will:

    1. Increase salary grade
    2. Increase the merit raises
    3. Increase the number of promotions
    4. Increase retention

Capital Analytics also considered a number of demographic factors for the participants, including:

    • Job class (e.g. engineering, marketing)
    • Tenure
    • Manager level
    • Performance rating
    • Salary grade and change
    • Promotion rates
    • Raises by merit and promotion

Conclusions
Through the measurement program, Capital Analytics determined that the mentoring initiative improved participant retention rates, resulting in a savings of $6.7 million in recruiting and on- boarding costs.

In addition, Capital Analytics determined that participating non-engineers benefited more than engineers, with a faster rate of promotion and salary increase.
